Listening before changing anything. A good lead spends the early weeks sitting with agents, learning the QA scorecard, and finding out where adherence and shrinkage actually leak. You should then see a regular coaching rhythm: short side-by-sides with a single specific coaching point, follow-up on whether it landed, and attendance conversations handled directly instead of avoided. Warning signs are the opposite: a lead who stays in reports, takes every escalation personally so agents never learn, or coaches in generalities such as asking for more empathy.
Define the job the lead will own. That means the span of agents, the shifts, the metrics they are accountable for, and how much authority they have over attendance, schedule changes and corrective action. Send your QA scorecard, since we screen coaching against a real scorecard, and tell us which systems they will use for adherence and call listening. Say whether the team is new or inherited and whether it is performing, because a lead who stabilizes a struggling team is a different profile from one who maintains a good one.
A lead can run a remote team well, but the habits are different. Side-by-sides become live call listening and screen shares, floor walks become scheduled check-ins, and adherence is managed through your WFM and telephony tools instead of line of sight. Ask candidates how they have coached agents they could not see. If your agents are on-site, keep the lead on-site too, since escalations and attendance conversations work better in person. Hybrid teams are the hardest, so be explicit about which days and shifts the lead must cover.
For most supervisor seats, direct hire is the cleaner choice. A lead needs standing with the team, and agents can read a temporary label as a reason to wait them out. Temp-to-perm can make sense when you are opening a new program and are not yet sure how many leads the volume will support, or when you want to see coaching results before committing. Contract leads fit short seasonal ramps where the team itself is temporary. Whichever you choose, conversion terms are set in the engagement agreement up front.
When the problem is not the lead. If spans are far wider than one person can coach, if there is no published QA scorecard to calibrate against, or if leads spend their shifts taking calls to cover gaps, a new hire will fail the same way the last one did. An outside hire is also a poor fit where the product takes a long time to learn and credibility depends on knowing it cold. In those cases, fix the structure or develop someone internal, and keep external searches for seats where fresh coaching skill matters most.
They are the point where both functions reach the agent. WFM sends intraday requests such as moving breaks, pulling coaching sessions or offering overtime, and the lead decides how to carry them out without wrecking morale. QA supplies scored calls and trends, and the lead turns them into coaching points, then joins calibration so that lead scoring and QA scoring stay aligned. A lead who treats WFM as the enemy or ignores QA findings will miss adherence and quality together, which is why we screen for cross-functional communication with both teams.
