Write down what the manager will own. That includes the number of supervisors and agents, the service level and quality targets, the budget or P&L they answer for, and whether they face an external client. Be honest about the state of the floor, because a turnaround, a new site launch and a stable operation each call for a different track record. Decide the reporting line, the authority they have over hiring and vendor decisions, and who will interview. Senior searches go faster when the decision makers are aligned before the first shortlist.

Direct hire is the default for a role that owns supervisors, a budget and client relationships, because results depend on continuity. An interim contract is useful in specific situations: a sudden departure that leaves a floor without leadership, a turnaround where you want an experienced stabilizer while you run a careful permanent search, or a launch with a defined handover point. If you go interim, define the mandate and the handover in writing. Any path from interim to permanent, and its terms, belongs in the engagement agreement from the start.

If the floor is physical, plan on it. Much of the role is presence: huddles, skip-level conversations, walking the floor during a bad interval, and being visible to supervisors who are under pressure. For fully remote operations, a remote manager can work well if the leadership cadence is disciplined and the dashboards are reliable. For multi-site or hybrid operations, be specific about travel and which days are spent where. State this in the brief, since location and travel expectations narrow the senior candidate pool quickly.

The terms for a replacement search are agreed in the engagement before the search begins, so read them with the same care as the offer letter. In practice, prevention matters more. Agree with the new manager on which numbers should move and when you will review them, and watch the early signals: supervisor turnover, missed service levels, and huddles or business reviews that stop happening. If things go wrong, tell us what you saw. It changes what we test and which references we press on in the next search.

Promote when you have a supervisor who already reads the daily dashboard fluently, has the respect of peers, and has shown interest in the budget side of the job, and when the floor is stable enough to absorb a learning curve. Go outside when the operation needs skills nobody internal has yet, such as turning around a missed service level, standing up a new site, or managing a P&L for the first time under client scrutiny. A mixed approach also works: hire externally now and build an internal successor deliberately.

Give them access and introductions before expecting changes. They need your dashboards, client contracts or service level commitments, budget, and recent QA and attrition trends from the first day. In the first weeks they should sit down with WFM to understand forecast accuracy and shrinkage assumptions, with QA to see where quality is slipping and why, and with training to review ramp performance. They should also observe every supervisor's huddle. From that, expect a short written view of what they found and the cadence of reviews they intend to run.
